Keeping the Mountain Spirit Alive: An Interview with Cardrona & Treble Cone

Work

They say you come for the mountains but stay for the culture — and at Cardrona and Treble Cone, that couldn’t be more true. These iconic ski fields have built a reputation not only for world-class terrain but also for fostering a strong, connected team culture that keeps staff returning season after season.

So, what’s the secret to their success? We sat down with Laura Hedley General Manager Treble Cone & Cardrona Alpine Resort  to uncover how they keep the mountain spirit alive and what lessons businesses in Wānaka can take away.

Creating a Workplace That Feels Like Home

For many staff, working at Cardrona or Treble Cone starts with the idea of “just one ski season.” But suddenly, one season turns into 10 years. Why? It comes down to people. The team isn’t just a workforce — it’s a family. With most staff coming from different parts of the world, the friendships and bonds formed on the mountain become a home away from home.

“Our leaders and People teams work incredibly hard to make staff feel valued, especially when they’re often working in challenging conditions,” says Laura. “But ultimately, we work in a giant playground — so often the best way to spark joy is to get everyone out there having fun.”

Retention in a Seasonal Industry

Staff retention can be a challenge in any seasonal industry, but Cardrona and Treble Cone have found ways to keep their people coming back year after year. It starts with creating a sense of belonging.

“Our leaders keep in touch with their teams during the off-season, keeping them engaged and excited about returning,” Laura  explains. “Plus, with Cardrona’s growth into a year-round destination, we’ve expanded our permanent team from 10 to 75 since 2014.”

Community Support and Career Growth

The local Wānaka community plays a vital role too. Housing remains a challenge in the region, so many locals open their homes to seasonal staff — a gesture that goes a long way in making newcomers feel welcome.

“Locals embracing seasonal staff as an important part of our vibrant economy and community is huge,” says Laura. “It helps create a sense of belonging.”

For those who want to grow a long-term career in the industry, there are plenty of opportunities. The team emphasises that talent is talent — whether it’s someone in their first season or a seasoned pro celebrating their 20th. There’s a focus on both back-to-back winter careers and year-round roles, with leaders dedicated to helping their teams progress.

The Mountain Way of Life

Working on the mountain is more than a job — it’s a lifestyle. That shared passion for the outdoors translates into the workplace, creating a culture of joy and enthusiasm that ripples through every guest interaction.

If you’re having a rough day, sometimes all you’ve got to do is look out at that view!

Traditions, ride breaks with friends, staff ski afternoons, and community-focused initiatives like the Cardrona Foundation all help build a strong sense of camaraderie.

Looking After People

Staff wellbeing is another cornerstone of Cardrona and Treble Cone’s culture. With a strong focus on manaakitaka — caring for others — the leadership team ensures their staff feel supported so they can, in turn, create amazing experiences for guests.

Wellbeing initiatives include peer mental health first-aiders, access to external counselling, and practical support like housing and meal coordination. The goal is clear: to look after people before they arrive, while they’re there, and after they move on.

Key Takeaways:

  1. Hire for culture and values first — Skills can be taught, but shared values build a strong foundation.
  2. Create a sense of belonging — Whether seasonal or permanent, staff need to feel part of something bigger.
  3. Stay connected — Keeping in touch with your team during the off-season builds loyalty.
  4. Support career growth — Help staff see a future with your business, no matter where they start.
  5. Prioritise wellbeing — A cared-for team creates better customer experiences.
